Impact of Organizational Justice on Organizational Commitment and Organizational Citizenship Behavior with the Mediating Effect of Organizational Trust

This study examines the impact of organizational justice on organizational commitment and organizational citizenship behavior (OCB) within the telecom sector, with a focus on the mediating role of organizational trust. Organizational justice, consisting of distributive, procedural, and interactional justice, is a crucial determinant of employee attitudes and behaviors. The research highlights that employees who perceive fairness in their organization are more likely to develop higher levels of commitment and engage in OCB. Furthermore, organizational trust is found to act as a significant mediator, strengthening the relationships between organizational justice and both organizational commitment and OCB. Using a quantitative approach, data were collected from 350 employees working in telecom companies in Lahore, Pakistan, through a self-administered survey. The findings support the hypothesis that organizational justice positively influences both organizational commitment and OCB, with trust playing a pivotal mediating role. These results contribute to the understanding of how fairness perceptions and trust affect employee outcomes, offering valuable insights for improving employee engagement and performance in the telecom sector. The study also suggests that fostering an environment of fairness and trust can enhance organizational effectiveness and create a positive work culture.
